What women carry into work that no one sees And why ignoring it is costing organisations more than they realise.

She sat in that meeting and said nothing.

She arrived at 9 am having already managed school drop-off, sent three messages to a care coordinator for her mother, and spent the night in broken sleep. She opened her laptop, took a breath, and smiled. Nobody asked how she was. Nobody needed to know. The meeting moved on.

This is not a rare story. This is Monday morning for millions of women across the UK.

Women are carrying an invisible weight before the working day even begins.

The mental load is real. It includes planning, anticipating, organising, and emotionally holding together everything at home — often without acknowledgment. Add to that the physical and emotional impact of menopause, caregiving responsibilities, immigration pressures, financial stress, and confidence struggles, and you begin to understand what many women bring with them to work every single day.

The gap between what women experience and what workplaces acknowledge is not small. It is structural. And it is growing.

Unsupported women do not stay. And their leaving costs more than you think.

Replacing an employee costs on average 33% of their annual salary. Women with high wellbeing are three times more likely to remain with their employer. Yet most organisations continue to treat wellbeing as a benefit rather than a business priority.

When women feel unseen, they go quiet. When they go quiet long enough, they leave. And with them goes experience, institutional knowledge, and the kind of quiet leadership that holds teams together.

Support needs to stop being a luxury and start being standard.

Organisations do not need a rebrand. They need to listen. That means creating space for women to speak without penalty, training managers to recognise what burnout looks like in women, building flexible policies that reflect real life, and normalising conversations about menopause, mental health, and caregiving at work.

The women are already there. They are already performing. Imagine what becomes possible when they feel genuinely supported.
